Administrative assistants occupy one of the most underestimated roles in an organisation. Done well, the role creates the conditions for everyone else to do their best work, scheduling is seamless, documents are where they should be, and operational details are handled before anyone has to ask. Done poorly, it generates its own administrative overhead. The difference is almost entirely about ownership mindset.
Ask how they organise their own work, specifically, how they track tasks, manage competing priorities, and ensure nothing falls through the cracks. Strong administrative assistants have built personal systems: shared calendars with clear blocking conventions, task tracking in a tool they own, and filing structures that anyone could navigate. Those who 'just remember' are a risk at scale.
Administrative assistants often draft correspondence, meeting summaries, and internal communications on behalf of senior staff. Ask them to write a meeting follow-up email from a set of rough notes you provide. The quality of their writing, clarity, tone, completeness, and grammar, directly represents the professionalism of the person they support.
Ask them to describe a time they noticed something was about to go wrong before they were asked to fix it. A double-booked meeting, a missing document ahead of a client visit, an invoice about to fall past due, great administrative assistants have enough context awareness to catch problems before they escalate. Assistants who only respond to direct requests are less valuable than those who anticipate.
Administrative assistants have access to sensitive information, salary data, personal calendars, confidential correspondence, and business strategy. Ask how they've managed access to sensitive information in previous roles and how they decide what to share with colleagues. The answer should demonstrate that discretion is a professional habit, not something they have to think about.

The titles are often used interchangeably, but the expected scope differs significantly. An administrative assistant typically supports one or more people with task-focused support, scheduling, documents, travel, correspondence. An executive assistant supports a senior leader with strategic scheduling, stakeholder communication, project oversight, and sometimes acts on their behalf. An office manager owns the operational environment, facilities, vendor relationships, team events, and administrative processes for the whole organisation.
Hiring an administrative assistant and expecting EA-level judgment, or an EA who wants to grow into broader operations, creates role-fit problems quickly. Be explicit about the scope, the seniority of who they'll support, and whether the role has a defined ceiling.
"You're supporting two managers with very different working styles, one who over-schedules and another who leaves everything to the last minute. How do you manage both?"
Tests adaptability, diplomacy, and the ability to manage upward without authority. Strong answers involve proactive communication with both managers and the ability to be assertive about scheduling needs without creating friction.
"Walk me through how you'd set up a shared filing system for a team that currently has documents scattered across email, Google Drive, and a local server."
Tests structured thinking and change management instincts. The answer should involve assessing existing content, proposing a logical taxonomy, getting buy-in, and migrating documents systematically, not just creating a folder and hoping people use it.
"Tell me about a time you had to deal with a difficult or demanding person in the organisation. How did you handle it?"
Administrative assistants often absorb organisational friction. Reveals composure, professional boundaries, and the ability to manage difficult relationships without escalating conflict or becoming a doormat.
"If your manager goes on leave for two weeks and you're the only point of contact for their responsibilities, how do you handle it?"
Tests judgment, decision-making authority awareness, and escalation instincts. The right answer involves a handover briefing, knowing what they can handle independently, what to escalate and to whom, and communicating proactively with stakeholders.
