A great EA is proactive, discreet, and commercially aware enough to make good decisions on behalf of their executive without constant direction. Hire for judgement and trust, not just organisational skill.
Ask what level of executive they've supported, C-suite, GM, VP, and what the complexity and pace of that environment was. Supporting a CEO at a 200-person company requires different judgement and discretion than supporting a middle manager. Calibrate the level match carefully.
Great EAs anticipate what their executive needs before being asked. Ask for examples of times they took initiative, pre-empting a scheduling conflict, flagging a communication that needed attention, or preparing a briefing before being asked. This distinguishes true EAs from advanced administrators.
EAs handle sensitive commercial, personnel, and personal information. Ask directly how they've handled confidentiality in previous roles, including situations where they knew things that colleagues didn't. How they describe their approach reveals their character as much as their competence.
