Hiring guide
Digital marketing is a discipline where everyone has a title and very few have results. The explosion of tools, channels, and certifications has made it easier to look qualified and harder to prove genuine impact. The markers that matter aren't the platforms they know, it's how they think about attribution, audiences, and what it means for a campaign to actually work.
Ask them how they'd allocate a $5,000/month budget across channels for a B2B SaaS product versus a D2C e-commerce brand. The answer reveals whether they think strategically about audience behaviour or default to what they're most comfortable with. Good digital marketers match channels to customer journeys; average ones push their favourite platform.
Ask how they measure the success of a campaign across multiple touchpoints. Can they explain the difference between last-click and data-driven attribution? Do they know how to read a GA4 funnel report? Marketers who can't distinguish between correlation and causation in their own data are making expensive guesses.
Ask them to critique an ad or landing page of yours on the spot. Strong digital marketers immediately ask: who is this for, what do they already believe, and what's the one thing this should make them do? Weak ones comment on design or tone without getting to the underlying audience-message fit problem.
Ask about campaigns they've run beyond awareness, lead nurture sequences, retargeting flows, conversion optimisation. Many digital marketers are skilled at driving traffic but have no instinct for what happens after the click. The most valuable hire is someone who thinks about the entire path from awareness to closed revenue.
Talks about impressions and reach as primary success metrics, awareness without conversion is cost, not marketing
Can't explain their attribution model or how they account for multi-touch journeys, they're measuring the easy thing, not the right thing
Only knows one or two channels deeply, a specialist is valuable, but a 'digital marketing specialist' who's never run email or SEO alongside paid is limited
Has never run or analysed an A/B test, they're flying blind on optimisation
No experience with audience segmentation, sending the same message to everyone is a signal of low-maturity marketing thinking
Can't describe a campaign that failed and what they learned, marketers who've never failed haven't been trusted with real budget
For an early-stage business or a small marketing team, a generalist who can run paid, email, and social simultaneously is usually the right hire, even if they're not elite in any single channel. The ability to connect channels and think about the full funnel matters more than being the best Google Ads buyer in the market.
As your team grows, specialists become more valuable, a dedicated paid media buyer who lives inside Google and Meta every day will outperform a generalist on campaign performance. The mistake most businesses make is hiring a specialist too early, leaving strategy gaps, or hiring a generalist too late, leaving performance gains on the table.
"Tell me about a campaign you ran that you thought would work but didn't. What happened and what did you change?"
Reveals how they handle failure, whether they diagnose from data or gut, and how fast they iterate. Marketers who've never had a campaign underperform either haven't taken risks or aren't being honest.
"How would you measure the success of a brand awareness campaign where the goal isn't direct conversion?"
Tests whether they can think beyond last-click attribution, brand lift studies, aided recall, search volume uplift, share of voice. Answers reveal marketing maturity.
"Walk me through how you'd set up tracking for a new landing page from scratch."
Practical technical test, UTMs, GA4 event configuration, Google Tag Manager, conversion goals. Marketers who can't set up their own tracking are dependent on developers for every decision.
"If your cost-per-lead doubles over three months with the same budget, what do you investigate first?"
Diagnostic thinking test, audience fatigue, creative wear-out, increased competition, landing page conversion drop, tracking discrepancies. Strong answers work through possibilities systematically.
Hiring models
Every model has trade-offs. Here's how they compare so you can choose the right fit for your team.
General options
Hire directly in your city. Full cultural alignment and in-office presence, but the talent pool is limited and salaries are high.
Engage on a task or sprint basis. Fast to start, but loyalty is low and availability is never guaranteed long-term.
Hand off a scoped project to an agency. Good for defined deliverables, but you pay a premium and own very little of the relationship.
Via Teamified
Get a dedicated, full-time digital marketing specialists: vetted, onboarded, and HR-managed by Teamified. Same output as a local hire, at a fraction of the cost.

The flexibility and cultural fit made a huge difference. It wasn't just about filling seats - it was about finding the right people.

Have a chat with Teamified. You will get a sense that it's much more of a relationship situation where they're really wanting to understand your business, as opposed to a more transactional experience, which is what we found talking with some other providers. The good thing is, there's a team behind you if you pick the right partner to help.
